While western literature proves the importance of procedural justice, interactional justice is found to have a greater impact on employees in China. This study investigates the effect of employees' perceptions of organizational justice on affective commitment, and the moderating effect of leadership style in the relationship. The authors proposed that the positive association of interactional justice with affective commitment is stronger than the positive association of procedural and distributive justices with affective commitment. In addition, the authors hypothesized that leadership style in teams moderates the relationship between interactional justice and affective commitment. Data were collected from 10 companies in Shenzhen, Shanghai, Beijing, Wenzhou, Wuhan, and Qingdao, China. The results support the hypotheses stating that interactional justice has a robust impact on affective commitment and that leadership in teams moderates the relationship. These findings have important implications for human resource management. When setting up HR policy in China, putting the right HR procedures in place is essential. Employees' affective commitment relies heavily on interactional justice and whether or not employees perceive that they are being treated fairly by their managers. We discuss the implications of these findings.
The purpose of this paper is to test the factor structure of the multifactor leadership questionnaire (MLQ) in the Chinese context and determine whether leader-member exchange (LMX) mediates the effects of active constructive leadership (ACL) and passive corrective leadership (PCL) on subordinates’ organizational commitment at the group level.
Questionnaires were completed by two employee samples. The first sample consisted of 615 employees from five pharmaceutical companies. The second sample consisted of 676 employees from 144 teams. Exploratory factor analysis, confirmatory factor analysis and structural equation modeling were used to test the hypotheses.
The factor analysis results showed two types of leadership in the data: ACL and PCL. The structural equation modeling showed that LMX mediated the effect of leadership on collective organizational commitment.
The data were cross-sectional in nature. Furthermore, leadership and LMX were both measured from the perspective of followers.
Managers must realize that leadership is an art that requires not only the self-cultivation of individual behavior, but also appropriate and intelligent conduct when interacting with followers. Team leaders also must pay attention to both their high quality relationships with subordinates and the mutual influence within their groups.
The current study makes an empirical contribution to the psychometric properties of the MLQ, suggesting a higher two-factor structure appropriate for Chinese employees. It also clarifies the relationships between leadership, LMX and organizational commitment at multiple levels.

In the late twentieth century, it is popular to research the effect of participative goal setting. The general conclusion is that the relationship between participation and performance is inconsistent and unclear at individual level. With team becoming a more dominant mode in organizing, motivating, and managing, it is worthwhile to investigate the effect of participation in team goal setting. This study aims to test the mediating effect of psychological empowerment (PE) on the relationship between participative team goal setting and team identity and team performance. Executive MBA students (371) in 75 groups from China Europe International Business School in China participated in the study. The data from Business Strategy Game and questionnaire found positive relationship between participative team goal setting and team identification, and team performance is partially mediated by PE. Implications for the goal-setting theory and practice are discussed, and future research directions offered.

This study is an integration of the leader-focused perspective and leader-follower exchange perspective, attempting to understand the relationship between leadership styles, leader-member relationship, and their joint impact on followers’ effectiveness, satisfaction, extra effort and organizational commitment. 615 respondents from five big pharmaceutical companies in China participated in this study. Results show that: (1) transformational leadership has positive influence on followers’ effectiveness, satisfaction, extra effort and organizational commitment; contingent reward has positive influence on effectiveness; management-by-exception leadership has negative influence on satisfaction; laissez-faire leadership has negative influence on effectiveness and satisfaction. (2) Leader-member exchange partially mediates the relationship between transformational, contingent reward, management-by-exception, laissez-faire leaderships and followers’ effectiveness, extra effort, satisfaction and organizational commitment.
